Boosting Employee Job Performance: Crafting Role & Work Engagement

Lahore, Pakistan – A recent study conducted by Rida Akbar of the Division of Management and Administrative Sciences at the University of Education and Ahmad Usman from the Institute of Administrative Sciences at the University of the Punjab sheds light on the crucial relationship between job crafting, work engagement, and job performance. This research, conducted in the context of the IT sector in Pakistan, highlights the significance of employee-driven job redesign and its impact on organizational success.

In-Depth Analysis: Job crafting, the process by which employees modify their roles and responsibilities to better suit their strengths and preferences, plays a pivotal role in enhancing work engagement and job performance. Positive job crafting encompasses the enhancement of structural and social job resources, the increase in challenging job demands, and the reduction of hindering job demands. In the dynamic landscape of intensive professional service firms, such as software houses within the IT sector of Pakistan, this employee-driven approach is paramount.

While the relationship between job crafting and job performance has been previously explored, this study dives deeper into the dynamics, introducing the concept of work engagement as a mediator. The researchers found that work engagement, the enthusiasm and dedication an employee brings to their job, acts as a bridge between job crafting and job performance. Employees who are dedicated to their roles are more likely to engage in job crafting, ultimately leading to improved task and contextual performance, as well as innovativeness in executing job activities and tasks.

The research is based on a cross-sectional study conducted among employees in software houses, with data collected through questionnaires. A total of 350 questionnaires were distributed via Google Forms, and 302 valid responses were analyzed. The study employed convenience sampling to gather data.

Preliminary data analysis was conducted using IBM SPSS version 20 software, while Smart PLS 3 was employed to test the study’s hypotheses. The results underscore the significance of the relationship between job crafting and job performance, with work engagement playing a partial mediating role.

Practical Implications: For practitioners in the field, this study offers valuable insights. It suggests that improving job performance necessitates a bottom-up approach to job crafting within organizations. Encouraging employees to take an active role in reshaping their roles and tasks can lead to enhanced engagement and, ultimately, improved job performance.
